Description

Background/Rationale:
Homecare organizations face increasing challenges engaging staff in the context of post-pandemic hybrid work, where reliance on digital tools has reduced in-person interaction and contributed to isolation, burnout, and moral distress. These challenges are amplified in large, geographically dispersed organizations such as Bayshore Healthcare, a national Best Practice Spotlight Organization (BPSO). Within this context, Clinical Practice Leaders (CPLs) supporting evidence-based practice remotely encounter difficulties engaging frontline staff and sustaining guideline implementation across diverse service lines.
Aim/Purpose:
This project aimed to develop and pilot a standardized, scalable BPSO leadership model grounded in motivational and behavioural theory to strengthen frontline staff engagement and ownership of Best Practice Guideline (BPG) implementation.
Methods/Implementation Approach:
A literature review of motivational and behavioural theories informed model development, with the MARS Model (Motivation, Ability, Role Perception, Situational Factors) selected to guide design. Principles of transformational leadership were integrated to promote empowerment and motivation. Implementation was supported by governance alignment, stakeholder engagement strategies, and pilot testing within the Integrated Care Solutions division at a Transitional Care Unit. User-friendly project management tools were created to support the operationalization of the model.
Results/Outcomes:
The model facilitated a shift from CPL-led to frontline-led BPG implementation, supported through mentorship. Two paraprofessional staff successfully led a guideline initiative, reporting increased confidence, collaboration, and skill development. Engagement survey data demonstrated movement toward moderate engagement levels. The model also enabled inclusion of a patient advisor in guideline implementation, marking a significant advancement in patient partnership within the organization.
Lessons Learned & Implications for Practice:
Early findings highlight the importance of balancing structured implementation with intrinsic motivation, simplifying tools for frontline usability, and embedding leadership support. The model demonstrates potential to enhance engagement, shared ownership, and sustainability of evidence-based practice, with adaptability across programs in large national homecare organizations.
